Однако в научной и практической литературе наблюдается недостаток исследований механизмов интенсификации знаниевого потенциала организации и его трансформации в конкурентоспособность компании. В статье представлена модель управления знаниями на основе формирования вектора проактивного поведения сотрудника за счет организационно-мотивационных механизмов, включающих гибкую структуру, трансформационное лидерство и культуру знаний. В соответствии с предложенной моделью проактивное поведение сотрудников направлено на интенсификацию знаниевых ресурсов и активное участие в процессах организационного обучения и развития, что в свою очередь определяет успешность инновационной деятельности и финансовые результаты компании. Модель протестирована в 110 российских компаниях, участвовавших в опросе в 2019 г. Эмпирические результаты получены в программе smartPLS с использованием метода структурных уравнений и подтверждают работоспособность разработанной модели управления знаниями. Обнаружение медиативных эффектов позволяет сделать вывод о том, что культура знаний, трансформационное лидерство и гибкая организационная структура являются комплементарными по отношению друг к другу механизмами, и, соответственно, все три механизма должны внедряться и совершенствоваться одновременно для успешной трансформации знаниевого потенциала в конкурентоспособность организации. Практическую значимость имеет также эмпирический факт о том, что трансформационное лидерство оказывает наибольшее влияние на вектор проактивного поведения, инновации и финансовые результаты, что определяет именно этот механизм как ключевой для российских предприятий.</p></abstract><trans-abstract xml:lang="en"><p>Knowledge management is among strategic tasks of a modern company. However, there is a gap in the literature considering the mechanisms of organizational knowledge intensification and its transformation into company competitiveness. The paper presents the knowledge management model based on the vector of proactive employee behavior, which is formed with the help of organizational and motivational mechanisms, including flexible organizational structure, transformational leadership, and a culture of knowledge. According to elaborated model proactive behavior of employees is oriented to knowledge intensiﬁcation and active participation in the processes of organizational development and learning, which in turn determine innovation activities and ﬁnancial performance of a company. The model has been tested using the database of 110 Russian companies that had been participated in the survey in 2019. Empirical results have been estimated in the software smartPLS using the method of structural equations and had conﬁrmed the validity of elaborated knowledge management model. Obtained mediation effects allow making a conclusion about complementarity of the knowledge culture, transformational leadership and ﬂexible organizational structure; therefore, these mechanisms should be implemented simultaneously for the successful transformation of knowledge into a company competitiveness.
